طراحی الگوی منتورینگ در صنعت بانکداری: تحلیل داده‌بنیاد چندگانه

چکیده
زمینه و هدف: منتورینگ یکی از راهبردهای بسیار مهم جهت درک بهتر رفتار سازمان و محیط کار است. در این مطالعه به طراحی الگوی منتورینگ در بانک ملی پرداخته شد.
روش‌شناسی: پژوهش حاضر از نوع هدف بنیادی و از منظر جمع‌آوری داده‌ها کیفی است. داده‌های گردآوری شده با استفاده از نظریه داده‌‌بنیاد چندگانه تحلیل شدند. مشارکت‌کنندگان پژوهش، شامل 15 نفر از مدیران ارشد بانک ملی هستند که با روش نمونه‌گیری نظری اتخاب شدند.
یافته‌ها: بر اساس نتایج رویکرد داده‌بنیاد چندگانه، مدل منتورینگ در بانک ملی دارای پیش‌نیازهای رفتارهای کمال‌گرایانه، رفتارهای خود مدیرانه، و رفتارهای همنوایانه می‌باشد و عوامل زمینه‌ساز (بسترها) شامل روابط منتور- منتی، فرهنگ منتورینگ و مهارت منتوریگ می‌باشد. همچنین پیامدهای منتورینگ شامل بالندگی فردی و بالندگی سازمانی می‌باشد. مطابق با یافته‌ها منتورینگ با استقرار پیش‌نیازها و در بستر خود، بالندگی فردی و سازمانی را در افق زمانی به ارمغان می‌آورد.
نتیجه‌گیری: الگوی منتورینگ در بانک ملی با ارائه یک چارچوب قوی برای توسعه و بهبود سازمانی، تلاش می‌کند تا در جوانب مختلف سازمان بهبود ایجاد کند. این الگو با افزایش تعهد و وابستگی کارکنان به سازمان، بهبود روابط داخلی، توانمندسازی کارکنان و بهبود کیفیت زندگی کاری، به بانک ملی کمک می‌کند تا رشد و توسعه مداوم را تجربه کند و به همچنین به شخصیت و پیشرفت فردی کارکنان کمک می‌کند. با اعمال مدل این پژوهش، بانک ملی می‌تواند بهبود‌های قابل توجهی در انواع جوانب سازمانی خود را تجربه کند.

Designing the Mentoring Model in the Banking Industry: A Multi-Grounded Theory Analysis

چکیده English

Background & Purpose: Mentoring is one of the most important strategies to better understand the behavior of the organization and the work environment. In this study, presenting of the mentoring model in the banking industry is investigated with the case study of Melli Bank.
Methodology: This research is fundamental in terms of research objective and qualitative from the perspective of data collection. The collected data are analyzed using multi-grounded theory (MGT). The participants of the research include 15 senior managers of Melli Bank who were selected by theoretical sampling method.
Findings: Based on the results of the MGT, the mentoring model in Melli Bank has the prerequisites of perfectionistic behaviors, self-directed behaviors, and harmonious behaviors, and the driver factors (platforms) include mentor-mentee relationships, mentoring culture, and skills. Also, the outcomes of mentoring include individual growth and organizational growth. According to the findings, mentoring brings individual and organizational growth in the time horizon by establishing the prerequisites and its context.
Conclusion: Mentoring in Melli Bank by providing a strong framework for organizational development and improvement, tries to improve various aspects of the organization. By increasing the commitment and dependence of employees to the organization, improving internal relations, empowering employees, and improving the quality of work life, this model helps Melli Bank to experience continuous growth and development and also helps the personality and individual development of employees. By applying the model of this research, Melli Bank can experience significant improvements in various aspects of its organization.
